Before You Build Anything, You Want to Understand the Problem

Do you enjoy taking a vague and incomplete training request, digging into what is really going on, and determining the solution that will actually work?

A request comes in. The details are thin and the real problem is not obvious yet. Some people wait to be told what to do step by step to build. You start moving—figuring out who to talk to, what to ask, what to observe, and what the work actually requires. Then you own it from there!

UPT and FRTL are building our Organizational Development function from the ground up, and we need a senior instructional designer who can proactively step in, think independently, consult across the organization, and own the work from the first conversation to the results. Most days you will not receive a polished brief. You will receive a document, a system update, or a request that says, "We need training on this." Your job is to figure out what is actually needed. We can teach you our business, systems, and culture. You bring the instructional design expertise.

What this role is: a senior-level, consultative instructional design role. You own the whole project: figuring out what is really needed, recommending the solution, building it well, and knowing whether it worked.

What this role is not: an order-taking or content-creator role. If your instinct is to take what you are handed and make it look polished in Rise, this is not the right fit. It is also not an administrative, training coordination, graphic design, teacher or technical writing role.

The Work

You will be handed a problem, not a plan.

A request comes from a leader, a safety concern, an operational change, or a new system. It may arrive as a document, a messy deck, a hallway conversation, or one sentence in an email. What happens next is yours to determine. Nobody here will hand you a scope, a task list, or a set of next steps—that is the expertise you bring.



You are accountable for:

  • Owning projects end to end across safety, compliance, operations, onboarding, leadership development, and enterprise initiatives—from the first conversation through what happens after launch.
  • Consulting across the organization. Much of what you need is not written down. It lives with drivers, technicians, dispatchers, supervisors, and leaders, and you are the one who goes and gets it.
  • Identifying the real problem and recommending the right solution—including when that solution is not training—and being able to explain what led you there.
  • Deciding what gets built, in what modality, and why: eLearning, video, instructor-led, blended, job aids, facilitator materials, performance support, or practice. You match the solution to the audience and the work, not to your favorite tool.
  • Producing accurate, accessible, professional work along with everything that surrounds it, then getting it into people's hands and making sure it lands.
  • Proving whether it worked, in terms the business recognizes, and going back to improve it.
  • Researching—what already exists internally, what good looks like elsewhere, and where AI makes you faster without making the work generic.
  • Managing multiple projects, stakeholders, and timelines at once, and keeping people informed without being asked in a fast-paced environment.
  • Helping build the standards, templates, and practices of a growing OD function.
How You Think Matters
  • You lead with curiosity. "I don't know" is not an answer—it tells you what to research, who to observe, and who to talk to next.
  • You can hear a stakeholder say, "I need training" and still hear the business problem underneath. You know the difference between what someone asks for and what analysis shows they need.
  • You operate well when the path is not fully defined, and you bring innovation, ideas that elevate the request rather than reproducing what was handed to you – add value!
  • You challenge assumptions respectfully, consult comfortably at every level from frontline to senior leadership, and when you make a recommendation, you can explain why.
  • You have a repeatable way of working through a project, and you know when to adapt to it. A process guides your thinking—it does not replace it.
Qualifications
What You Bring

Experience. Three plus years of progressive instructional design experience end to end is required. 

Demonstrated capability in:

  • Performance consulting: getting to the real problem before proposing a solution, and having the judgment and confidence to say, "training is not the answer" and recommend what is.
  • Instructional design and adult learning theory applied in real projects. Be prepared to walk us through where you used it, why, and what it changed about the solution — not to define it for us.
  • A structured design methodology you have used to lead projects from analysis through evaluation. We do not care which one. We care that you can explain why you chose it for a given project, how you applied it, what the analysis told you, and how that changed the solution.
  • Designing and developing multiple modalities: eLearning, video, instructor-led and facilitator materials, job aids, and performance support.
  • Accessibility-aware design (ADA/WCAG) and visual design fundamentals: layout, typography, readability, and consistency.
  • Consulting and facilitation with SMEs, leaders, and end users; strong writing and attention to detail; managing projects with limited oversight.
  • Modern authoring, multimedia, LMS, and AI-enabled tools. Our current stack includes Articulate 360, Adobe Premiere, Screen Pal, Menti Meter, Paycom Learning, and JJ Keller. Experience with these is valuable, but we care more about your ability to learn technology quickly and choose the right tool for the solution.

Preferred. A bachelor's degree in instructional design, education, organizational development, or a related field (equivalent demonstrated experience considered). Experience supporting transportation, safety, compliance, logistics, manufacturing, field operations, or another frontline or regulated workforce.

Show Us How You Think

A portfolio is required—and we are interested in far more than screenshots of polished courses. Bring one end-to-end instructional design project that shows:

  • The needs or performance analysis.
  • The project scope or scope of work.
  • The learning or performance solution you recommended, and why.
  • Supporting design and evaluation materials.
  • The finished product.

Be prepared to walk us through it: What did the customer initially ask for? What problem did you uncover, and who did you talk to? Did your analysis change the request? What did you personally own versus what came through collaboration? How did you evaluate success?

 

We want to see the finished work. We also want to see the thinking that created it.

Supporting the Team

We are a small OD team building our foundation, so everyone contributes. When our Learning Systems & Operations Specialist is unavailable, you will provide basic backup support for our Paycom and JJ Keller learning systems, respond to requests in the Learning inbox, and facilitate New Employee Orientation as needed. Your primary responsibility remains instructional design, but being part of a small team means being willing to step in.

Selection Process

  1. Participate in an introductory pre-screen call (15-20 minutes)
  2. An in-person interview with the hiring manager (one hour)
  3. If selected to move on, an in person or video call with the team (30 minutes)
    1. At this stage it would include your portfolio walk-through, and a walk-through of your end-to-end course design

A Day in the Life: Senior Instructional Designer & Learning Consultant

This is a fast-paced role for someone who is innovative, enjoys solving problems, balancing multiple priorities, and working closely with people across the organization.

Your day may begin by reviewing new requests, project updates, and messages from leaders, subject-matter experts, and team members. A request could involve a safety concern, operational change, compliance need, new system, onboarding topic, or leadership-development initiative. The initial request may be incomplete, so you will ask questions, gather information, and determine what support will make the greatest difference.

Throughout the day, you will balance several projects at different stages. You may meet with drivers, dispatchers, technicians, supervisors, and leaders to understand the work and identify what is needed. You may facilitate a working session with subject-matter experts, provide a project update to a stakeholder, review content for accuracy, or make decisions about the best format for a learning solution.

You will communicate often and clearly. This includes setting expectations, sharing progress updates, following up on open items, clarifying decisions, and keeping projects moving when timelines or priorities change. Strong collaboration and consistent communication are essential because much of the work depends on input from people across the business.

There is also focused design and development time. You may create eLearning, videos, facilitator materials, job aids, practice activities, or other performance-support tools. You will manage details while keeping the larger business goal in view, ensuring materials are accurate, professional, accessible, and practical for the audience.

After launch, you will follow up to understand whether the solution is working. You will gather feedback, review results, and improve the work when needed. As part of a growing Organizational Development team, you will also help build templates, standards, and ways of working that support the organization over time.

Skills Required

  • Three or more years of progressive, end-to-end instructional design experience
