Role OverviewThis is a rare seat: a senior, highly strategic individual contributor role with direct influence on how one of the largest real estate platforms in the world grows.
As Head of Performance Marketing, you'll own the strategy and the execution behind how consumers find Compass. You'll set the vision, own the numbers, influence the product, and remain hands-on in the campaigns yourself. You'll work alongside senior leadership as a trusted growth advisor, and your recommendations will shape where we invest and how fast we move.
You'll also be in on the ground floor. As performance marketing scales across our brands, you'll help define what the function looks like, how it measures success, and who joins it next. This is your chance to build something inside real estate, not just inherit it.
What You'll Do
- Set the strategy and run it. Build the performance marketing plan for Compass.com and drive execution across paid search, paid social, display, video, and emerging acquisition channels. You'll be both the architect and the operator.
- Connect every dollar to outcomes that matter. Tie media performance to transaction conversion, agent lead quality, and unit economics, not just clicks and impressions. In real estate, the lead that becomes a closed home is the only metric that counts.
- Build a measurement practice that leadership trusts. Bring rigor through media mix modeling, incrementality testing, multi-touch attribution, and automated bidding to continuously improve CAC and LTV efficiency.
- Own and scale a major media budget. Manage a significant paid media portfolio in one of the most competitive search categories online. Reallocate quickly and confidently based on the data.
- Be the voice of growth in the room. Present priorities, results, and investment recommendations to the executive team and cross-functional partners across product, brand, and technology.
- Shape the future of the function. Help define the operating model, tooling, and talent strategy for performance marketing as it grows across CIH's brands.
Who You Are
- Built at a marketplace. You have 10+ years in marketing, ideally including 3–4+ years leading performance marketing at a top real estate or high-volume marketplace portal.
- Strategist and builder. You can design a multi-channel growth strategy in the morning and be deep in campaign structure and bidding logic by afternoon. You'd rather own the work than delegate it.
- Executive-ready. You're comfortable with the C-suite. You bring a point of view, back it with data, and influence decisions.
- Measurement-obsessed. You have deep, practical experience with media mix modeling, incrementality testing, attribution, and paid acquisition channels.
- Energized by the mission. Helping people find their place in the world, and helping 340,000 agents grow their businesses, is something you care about.

What Success Looks Like
In your first 90 days, you've gone deep on the business. You understand how Compass.com acquires consumers today, where spend is working and where it isn't, and how leads move from first click to closed transaction. You've built trusted relationships with leadership and key partners across product, brand, data, and technology, and you've delivered an early point of view on the biggest opportunities.
By six months, your performance marketing strategy is in the market. You've established a measurement framework the executive team relies on, launched your first incrementality tests, and made confident budget shifts based on what the data shows. Leadership comes to you for the answer to "what's driving growth?"
At 12 months, you've measurably improved acquisition efficiency and lead quality, and paid media is clearly connected to transactions and agent outcomes, not just traffic. You've built a testing culture that keeps the program getting smarter. You've shaped the roadmap for how performance marketing scales across CIH's brands, including the tools, operating model, and talent the function needs next. And you're seen as one of the most important growth voices in the company.

Compensation:
The base pay range for this position is $185,000 - $205,000 annually; however, base pay offered may vary depending on job-related knowledge, skills, and experience. Bonuses and restricted stock units may be provided as part of the compensation package, in addition to a full range of benefits. Base pay is based on market location. Minimum wage for the position will always be met
